Promote on Proof, Not Tenure, in Vietnamese FMCG Sales

Who on your sales team is ready for the next level, and could you show the evidence if a passed-over rep asked why?

Across Vietnam, many FMCG distributors still answer that with time served, which rewards patience more than selling skill.

The gap shows most in FMCG, Consumer Durables, Pharma and Cosmetics and Personal Care sales teams, where reps take bigger beats as they grow.

This post shows how 1Channel's learning platform turns promotion into measured targets: a level ladder, three criteria types and automated promotion.

Two worked examples follow, one rep who is not ready yet and one team where training feeds straight into promotion.

Build the Level Ladder Before Anyone Climbs It

The platform holds every employee at exactly one level, starting at Level 0 and moving up one step at a time.

All levels are created up front in the admin portal, each with a sequence number and an optional display name such as Beginner or Proficient.

Each training module is tagged to one level. Content tagged to Level 2 stays hidden from a rep at Level 1, so nobody skips ahead.

Three Criteria That Decide a Promotion

On each level, the admin attaches criteria from a fixed set of three types and gives each one a target value.

CriterionWhat it measuresExample target
Certificate received (%)Share of required certificates the rep holds100%
Avg. productivity unitsAverage units over a chosen lookback period30 units, last 3 months
Tenure (days)Days spent at the current level120 days

Promotion runs automatically once a rep's actual figures meet every criterion on their current level. No manager has to remember to file it.

Tenure still counts, but as one target among three, not the whole decision.

Mekong Valley Trading Co. in Ho Chi Minh City set exactly those three targets for Level 0 across its pre-sales team.

Nguyen Minh Khoa, code LMS00042, holds every Level 0 certificate and has averaged 34 productivity units over the last three months.

He has spent 96 days at Level 0, so he waits. On day 120 he moves to Level 1 with no form and no review meeting.

Tran Thi Mai has 210 days at Level 0 but averages 22 units. Her tenure alone does not lift her, and the gap is plain to see.

See Who Is Close From One Screen

The Employee Progress screen lists every rep with their current level, module progress, certificates, badges, attendance and a promotion status shown as a percentage.

Stat cards at the top count total employees, those eligible for promotion, average completion and average attendance. A Level filter narrows the list.

Let Training Feed the Certificate Target

Where certificates are enabled for a client, they are issued after a rep completes a quiz or module, so the certificate criterion fills up as training gets done.

A Hanoi sales manager at Red River Consumer Goods Co. assigned a Selling Skills quiz By Level to all 28 reps at Level 1.

The quiz used a 70% pass mark, three attempts and a seven-day completion window, each set once on the quiz itself.

Reps saw it under Upcoming in the mobile app. Those who passed earned the certificate, and their promotion status moved closer to 100%.

Two reps used all three attempts without passing. The quiz locked as Max Attempts Reached, showing the manager exactly who needed coaching.

Pitch AI helps with that coaching. Reps record video pitches that AI scores against your rubric, and AI roleplay lets them practise the sale.

Pitch scores point coaching where it counts, alongside the three promotion criteria rather than replacing them.

How 1Channel Ties Promotion to Measured Progress

1Channel keeps the level ladder, promotion criteria, quiz results and certificates in one cloud platform, so a promotion rests on records rather than memory.

Reps follow their own level, quizzes and certificates in the mobile app, available in multiple languages configured to each client's requirement.

Make Every Promotion an Earned One

Implementation Snapshot

  1. Define the ladder. Create every level up front, with a sequence and an optional display name.
  2. Tag modules to levels. Each module gets one level and one category, which controls who sees it.
  3. Attach criteria. Pick certificate %, productivity units or tenure, and set a target for each.
  4. Assign quizzes by level. Set pass marks, attempts and completion days once per quiz.
  5. Watch Employee Progress. Filter by level to see who is close to promotion.
  6. Treat the figures here as examples. Every target is configured per client, not a platform default.

Note: Software screens may vary based on your business structure and configured workflows.
